Coaching for tricky performance conversations

We continue our focus on annual performance review season in this week’s Coaching Café and how these conversations can build engagement in the workplace. So far, we’ve shared frameworks and tips to set up conversations for success. Now it’s time to talk about the trickier conversations.
A frustrated manager recently asked us:
“What do you do about people who think they’re meeting expectations, but they aren’t?
Or worse, they don’t have goals. They’re not engaged. They’re just working to retirement. You still have to write something on the form!”
We hear this all the time and it’s exactly where coaching can help.
Why is this so important?
Research from gallup.com suggests that there are some real issues that need to be addressed. When we add the disengagement that we’re seeing in the workplace to the fact that very few employees feel that their reviews inspire them, that they’re accurate and they’re fair. In our opinion, we’re facing a perfect storm.
What makes a performance conversation so tricky?
Mostly performance conversations are difficult because of under preparation either on the part of the manager or on the part of the employee. When conversations are treated as annual events, there’s lack of preparation, and lack of enthusiasm. The discussions are unplanned. They’re often rushed and rescheduled. Add to this that some people over-rate their performance; some people don’t care and they have checked out. Performance conversations are a total surprise; and perhaps they’ve had bad experiences in the past.
